Making employees redundant is one of the most difficult responsibilities any leader will face. While the commercial decision may be necessary, the way it is communicated can have a lasting impact on the individual, the remaining workforce and the organisation’s reputation.

This case concerns an employee who had worked for a large organisation for approximately seven years as an in-house learning and development specialist, designing both classroom and e-learning programmes. Following the COVID-19 pandemic, she was placed on furlough for six months while the business assessed its future workforce requirements.

Prior to furlough, she had consistently been recognised as an exceptional employee. Her most recent performance appraisal praised her contribution, creativity, productivity and willingness to support colleagues. The feedback concluded simply: “Keep doing more of what you are doing.” She left the appraisal feeling valued and optimistic about her future with the organisation.

Throughout her period of furlough, she maintained regular contact with her manager, hoping to understand when she might return to work. At no point was redundancy mentioned as a possibility. Then, in September, she noticed that the company was advertising a role remarkably like her own. Given her experience and previous performance, she naturally assumed the forthcoming conversation with her manager would be about returning to work or applying for the position.

Instead, she was informed during a remote meeting that her employment was ending. The words used to begin the conversation were: “I want you to know that I am severing relationships with you as of…”

When she understandably tried to ask questions and seek an explanation, her manager simply repeated the same scripted statement. There was no acknowledgement of her seven years of service, no explanation of the decision, no expression of thanks for her contribution and little opportunity to process what she had just been told before the meeting ended.

What stayed with her was not simply the redundancy itself. It was the feeling that, after years of commitment and being recognised as an exceptional employee, she had become little more than a line on a spreadsheet.

The organisation publicly promoted values such as “Put the customer first,” “Work together,” and “Be your best.” This experience raised an important question: shouldn’t those same values also shape how leaders treat their own people when difficult decisions have to be made?

This case highlights an issue faced by many organisations.
